Maphela, Bulehoa Monica (DLitt et Phil) After growing up in Soweto and the Eastern Cape, Bulelwa Maphela completed her academic studies in financial sciences at Vista, RAU and UJ while working in between in the banking and investment sectors in Johannesburg. She specializes in the economics of water, and currently lectures in the Department of Economics at UJ. She is also an adjudicator in the Centre for Small Business Development at UJ and is involved in applied policy research for the Gauteng Legislature. She is also working with various community charity organisations in Soweto and actively assists students to enter the job market.

Municipalities in South Africa experience a serious problem with non-payment for water provision in specific areas. The candidate investigated the implementation of the current Water Policy in South Africa in poor urban residential communities. Her primary research question is how the feasibility, affordability and sustainability of the current water management regimes in a number of residential suburbs of Soweto can be improved to achieve the South African government’s strategic developmental and governance goals. She collected and assessed data from respondents in three selected suburbs in Soweto about their experiences and perceptions of the water use and management systems in their respective areas. She found that the indigent status of households was not the main reason for non-payment, but that they still believe in the historical principle of free water that existed in the apartheid era and that the weak management of water provision by the municipality perpetuates this problem. She then developed a more appropriate policy programme implementation model for better residential water management in South Africa. This model is also applicable in other developing countries. These results are strategically important for more efficient, effective and sustainable water use in arid countries like South Africa. Supervisor: Prof GS Cloete

Bennett, Kathryn Enid (PhD) Kathy gained a BSc (Hons) in Biochemistry and a post-graduate Diploma in HR Management from the University of the Witwatersrand. She also holds a Master’s in Business Leadership (UNISA) and a Master’s in Professional Coaching (University of Middlesex, UK). With increasing uncertainty defining the organisational context, executive leaders need to develop ‘capability for uncertainty’. The purpose of Kathy’s study was to propose a coaching framework and guidelines towards developing such capability, based on an integration of insights from (1) executive leaders’ lived experience of uncertainty and (2) executive coaches’ experience of working with executives’ uncertainty. A qualitative research approach was adopted, using a cross-sectional, multi-perspective and retrospective research strategy. The findings identified crucial components of a holistic capability for uncertainty, namely effective sense-making, learning agility, an acceptance of uncertainty, a sense of positive identity and adopting a relevant leadership approach during organisational uncertainty. Leverage points from the experiences of both the leaders and the coaches, such as sense-making and identity construction, informed a proposed coaching framework for developing these components. The original contribution of Kathy’s study is the illumination of executives’ experienced uncertainty, the clarification of a capability for uncertainty and a theoretically informed coaching framework for developing this capability. Her findings can assist organisations in determining purposes and strategies for developing leaders’ capability for uncertainty. Executive coaches may adapt the coaching framework and guidelines into their coaching repertoires. Furthermore, the theoretical constructs underpinning the coaching framework need to be included in the development of coaches. Supervisor: Dr A Verwey Co-Supervisor: Dr L van der Merwe

Gama, Thandiwe Nomkhosi (PhD) Thandiwe holds a Master’s (Industrial Psychology) from the University of the Western Cape. She has her own consulting practice, specialising in strategic organisational development, change and transformation management, performance management, business processes re-engineering and re-structuring, as well as medico-legal assessments. Mental models give meaning to, and serve as a frame of reference for, the interpretation of our social world. The aim of Thandiwe’s study was to investigate the current mental models of business leaders within the era of sustainability in which organisations face the challenge of surviving within the 21st century context of uncertainty and change. The study was conducted with CEOs of different business and government sectors within South Africa. Respondents endorsed the postulate that leadership in the 21st century is typified by complexity, turbulence, paradox, speed and unpredictability. This called for a new mental model informing their thinking: a new leadership DNA. Respondents acknowledged that sustainability has become the ruling paradigm. Due to the new realities and challenges faced, however, the focus has moved away from sustainability to dealing rather with complexity and unpredictability. Given the legacy of apartheid, the SA situation is worsened by poor relations between business, government and labour. Better relations are essential because of the dire need to implement the National Development Plan. The contribution of Thandiwe’s study is that it confirms the need to instil a 21st century mental model in leadership development – one that is more aligned to the era’s challenges and demands. Also, it validates the criticality of the voice of business, making the SA economy fit for the 21st century. Supervisor: Prof JS Uys

Joubert, Marius (PhD) Marius Joubert is the CEO of Nxt Lvl Southern Africa Pty Ltd. He holds a four-year Bachelor’s degree in Business Communications from North-West University and a Master’s degree in People Management from the University of Johannesburg. Employee engagement has become a major management and leadership challenge in organisations. Complexity increasingly makes it difficult for management and leadership teams to optimally engage their workforce. Emanating from his master’s study, Marius set out to identify the relevant pull and push factors on three organisational levels, namely Individual, Team and Management engagement. A quantitative cross-sectional survey (n = 425) was conducted in three different organisations that collectively employ about 2000 people. Structural Equation Modelling was used to analyse the relationships between the various push and pull factors on their respective levels of engagement. The relationships between different push and pull factors and their respective engagement level were established. The study also found significant relationships and interactions between the three engagement levels when predicting Engaging Climate in organisations. For instance, it was found that Team and Management engagement impacts Individual engagement and that Team engagement partially mediates the relationship between Management and Individual engagement. This is the first study to analyse employee engagement as a multi-level organisational construct. On a more practical level it shows that different organisational levels create unique contexts in which different sets of push and pull factors operate that have an impact on employee engagement on each level and ultimately on an engaging climate. Musandiwa, Thifhelimbilu Joseph (PhD) Joseph Musandiwa is a Chartered Marketer. He holds a Bachelor of Business Administration from Andrews University in the USA and a Master of Commerce degree in Business Management from the then Rand Afrikaans University, which he completed in 1999. Joe is currently employed as a Marketing and Sales Director at Thales South Africa Systems. He has extensive marketing and sales experience gained from different industries, including the South African public transport sector. Joe’s research focused on marketing practices among small and medium sized firms (SMEs). SMEs play an important role in the development of many economies, including that of South Africa. Despite this, business performance in this sector is often unsatisfactory. Research attributes this to, among other factors, poor marketing practices. Focusing on firms following a cooperative business strategy arrangement, specifically firms in the minibus taxi industry, Joe’s study examined the influence of marketing mix strategy formulation and implementation on marketing performance. Data collection was conducted in two phases. The first phase involved the collection of qualitative data, using focus group discussions with Minibus Taxi Association members. The second phase involved the collection of quantitative data from owner-managers and customers. A conceptual framework linking customer orientation in marketing mix strategy formulation and implementation to performance was developed and tested. The results showed that appropriate strategy formulation was found to be positively related to performance. A gap analysis of owner manager and customer perceptions on customer orientation in marketing mix strategy implementation showed the existence of significant differences. Through this study Joe contributed to the advancement of knowledge on marketing mix strategy formulation and implementation among SMEs, particularly those operating within a co-operative business arrangement.
