Dedication
When I started my Masters in Business Administration, I was not sure to
sail through the strong opposing tides but it was my family in general and my
wife and son in particular to shoulder my responsibilities and pat me to move
forward, later came my Virtual fellows of the new institution, group-mates in
Askari who assisted throughout to accomplish the mission. I believe that no one
moves without his Parents prayers, and their dedicated grooming of the orphan
which always pays to the needy. So my mother stood praying as always.

Executive Summary
The Job Satisfaction and Perceived Organizational Support are two
interrelated factors, and also interdependent variables; is a proven statement
over several decades through surveys, researches and intellectual works,
thus building theories over the statement making it base to move ahead.
Same is still under discussion in almost all organization to assess its
existence and its effects on the results output. With this, the research work
was undertaken to assess the same in Warid Telecom (Pvt) Ltd. with
objectives of assessment of availability of these both factors, their
correlation and finally recommending some measures to improve them to
the organization.
The proposal was prepared and then methodology finalized. Method
was simple to collect the data through a prepared questionnaire and also
interview the HR Manager. It also intended to reach the database of the
company which was denied due to their policy. However, the survey was
conducted as planned in three shifts of the Warid and also interviewed HR
Manager of the Office. The data was categorized as per their pay scales, in
four major parts. Then the assessment was carried out for all separately.
Later complete data was statistically analyzed through Correlation Formula
and Mean method. Analysis confirmed the statement later when
conclusions were drawn.
The finding confirmed that both the factors; Job Satisfaction and
Perceived Organizational Support, are existing abundantly in the

organization’s employees and these are also correlated as they exist. Job
Satisfaction was amply seen in top salaried class and even the lowest
salaried class, which amazed us, however, middle salaried class had a little
feeling of injustice (when informally discussed with few of those
employees) as they were not that satisfied compared to the Top and lowest
salaried classes. Probably one reason could be that their perception of
support did not fit with them correctly or else, their feelings of injustice
occasionally boosted the misconceptions. Overall, employees are happy,
satisfied and progressing well even under stressed internal environment.
The situation is not alarmed at all however; there exist a need to improve
the situation for such employees.
Finally the recommendations are simple, one to improve the
situation by organizing training program for employees, giving feeling of
building their careers and on other hand, the missing part i.e. feedback of
employees be institutionalized. Present system is though very progressive
and paying to the organization, but without a system of organized correct
and timely feedback, this cannot improve.

1. Introduction:
1.1. Human Resource is the focus today in the world for development and
management. No business, department, technology, government, state can
think of running its affairs without Human resource. The leaders are
human, not machines, the driving force is human, not motive, needs are
there due to the human, and they are fulfilled through human. Human; the
Great Creation by the Creator has done so much, that we enjoy the life to
optimum today, a saying still in debate to conclude. With human comes,
Motivation as the core ingredient to work and move forward in life
progressively. Motivation is also a variable dependent on needs and
satisfaction, leading to motivation with an assurance of loyalty to people
around him, including family, friends, work place colleagues and the
organization that he works for. What would make an employee motivated
to work with complete job satisfaction; is main issue to be focused.

1.2. Background: This research will be marked as a milestone for future for
the organizations to review their support to their employees in order to
ensure their job satisfaction leading to their motivation and loyalty.
1.3. Introduction to the Topic. There are two important terminologies to be
explained. 1) Job satisfaction and 2) the perceived organizational support.
1.3.1. Job Satisfaction. The satisfaction over the job means
contentment that one feels in doing a job, happiness that he has
and it relates to his motivation, aptitude, working attitude,
developing and mental satisfaction, though job satisfaction is
not same as in meanings. Job satisfaction is a very important
feature which is regularly considered by business / other
organizations. The calculation is mostly done through the
attitude of the employees or rating their performance.
1.3.2. The Perceived Organizational Support. It is “the extent to
which individuals believe that their employing organization
values their contribution and cares for their well- being”
(Edwards & Peccei, 2010)1. The above statement says, that an
employee’s own perception about his identification by the

employer organization. Organizational Identification is hallmark
in one’s professional life and his job satisfaction.
1.4. Introduction of the Organization’s Business Sector: If there was an
evolution in last few decades in Pakistan, Telecomm Sector can rightly
claim that Pakistan has gone through an evolutional change in this
Industry. Telecom Industry is large industry in Pakistan and growing
fast, adding new consumers, enlarging its operations across the country,
bringing areas in the coverage of the communication. This includes
following companies in Pakistan:
1.4.1. Pakistan Telecom Corporation Limited (PTCL)2: The largest
leading company that is providing the basic infrastructure to all
other telecom companies in Pakistan, and with largest customers
on landline, V-wireless, Evo Broadband, DSL etc. to its consumers
round the country. The Corporate has improved itself a great deal
after consolidation.
1.4.2. Ufone3. Ufone is subsidiary of PTCL and was established to
provide cellular services across Pakistan. Ufone is currently
providing quality services across Pakistan with low rates. Ufone
truly revolutionized the telecom industry after its launch due to

affordability and easy reach by the middle class of the society. A
large share of the market is enjoyed by the company.
1.4.3. Telenor4. Another company in the industry that enjoys good
customer share in the market is Telenor, providing the services
with exciting products, packages and rates for the young class. The
company is well reputed in operations, being classified close to
Ufone.
1.4.4. Mobilink Pakistan Premier Cellular Company5 with the largest
market share as per its claims i.e. 10 Million Subscribers
nationwide. In fact the Mobilink has emerged to be the largest and
pioneers giants in the cellular services in Pakistan. Mobilink being
the pioneers of introducing cellular networks in Pakistan
established themselves as the major cellular company of Pakistan.
Covering almost every city of Pakistan, Mobilink is providing the
services at comparatively high cost, targeting top class of the
company. When compared to other companies like Ufone, Warid
and Telenor etc. this company is definitely unaffordable for the
middle or lower class of the company.

1.4.5. Paktel6
. Paktel is one of the oldest companies working in Pakistan,
who launched services of GSM in over 150 cities, covering a
reasonably large area to market its services. Rates as compared to
Ufone and Warid are higher however, compatible to provide
services to large customers with different market strategies.
1.4.6. Instaphone7. A small cellular company working in Pakistan
providing services basing on AMS technologies, with small
nationwide network but with strong signals wherever the services
are being provided with claims. The problem that Instaphone faces
is the missing GSM Network. The services are cheap as compared
to many companies in the market.
1.4.7. Wateen

is the latest operation launched by Abu Dhabi Group in
Pakistan. It has gained a good name in the fields of internet and
provided so far a large number of products in shape of Wi-Fi
technologies, in addition to the Wateen Telephone services and
Television services in some areas.
1.5. Introduction of Warid Telecom.9 Abu Dhabi group won bid for license
of cellular services in Pakistan in 2004, and since then the management

started planning of developing a dream network of quality with
affordability. Keeping in mind the fulfilment of customer needs, the
group decided to acquire network of premium quality and engaged
Ericsson in contract. Warid claims to be the only company in Pakistan to
provide its customer with such costly and high quality network within
their affordability. The objective being satisfied customer, the network
quality cannot be compromised. During the launch phase many such
achievements distinguish Warid from other operators, some of which are
listed below:
1.5.1. Launching services in 28 major cities at the same time.
1.5.2. Provision of State of the art billing system to ensure crystallized
charging records to be made available to customer.
1.5.3. Fastest acquisition of one million subscribers.
1.5.4. Most cities covered at the time of launch.
1.5.5. These are not all, there were many records achievements in
coming year as well e.g. EKN deal is considered to be biggest
financial agreement in Asian region.
1.5.6. Lowest customer complaints as per records printed by PTA,
proving customers' satisfaction and loyalty to its prepaid and
post-paid products.

1.5.7. Warid currently provides services in more than 500 cities,
through state of the art network of closely 5000 sites.
1.5.8. Providing services to customer from closely 350 Outlets.
1.5.9. Warid has always focused on quality and never compromised
standards to gain more quantity and its management is showing
deep commitment to serve customers to an unmatched standards.
1.5.10. And this commitment will take Warid to a new height.

1.6. Objectives: The objective of this research are intended as under: -
1.6.1. To measure the level of the job satisfaction of the employees
1.6.2. Assess and evaluate the Support of an Organization to its
employees
1.6.3. Evaluate the effects of the support on employees’ job satisfaction
1.6.4. Suggest improvements in the support system after a careful
analysis of their effects, in order to enhance motivation of the
employees and productivity of organization.
1.7. Significance: This study is being conducted with an assumption that the
support provided by the organizations has direct impact on the job
satisfaction and it has correlation. By conduct of this study a clear picture
would emerge as to this statement is correct or otherwise. Despite it is an
educational research, this study will give a clear picture / feedback to thetarget organization about their support and its effects on the job
satisfaction for their employees. In case the assumption stood correct,
this study may also help the organization to improve the support system.
This study in addition will also provide an input over the satisfaction
level of the employees in Warid Telecom (Pvt) Ltd. thus helping the
organization to review the policies implemented on employees.

CHAPTER 2DATA PROCESSING, ANALYSIS &
INTERPRETATION
2. Data Processing: The details of collection of data, analysis and
interpretation are in subsequent paragraphs.
2.1. Data Collection Sources and Sampling: Data was collected through
following sources:
2.1.1.

2.1.1.1.1. HR Manager. The HR Manager (who
disagreed to reveal his name in the paper) was
interviewed for collection of data.
2.1.1.1.2. Employees. A questionnaire was developed,
and after approval by the Instructor, it was
circulated to all the employees in the Warid
Telecom (Pvt) Ltd.
2.1.1.2. Secondary Source
2.1.1.2.1. Organization data available in the HR
Department of Warid Telecom was requested
from the HR Manager who did not agree to
provide any access to the data base. However,
he provided all required information needed
for the research work.
2.1.1.2.2. Literature available on motivational factors in
library
2.1.1.2.3. Internet was used to take the details of all
operators of the Telecom Industry in Pakistan.

Focus remained to similar organizations for
better understanding.
2.1.2. Sample Size
2.1.2.1. Total strength of employees in Head Office of Warid
Telecom is approximately 700 employees. The employees
work in three shifts, of eight (8) hours each. Sometimes
the number of employees varies in the shifts as per
requirement of management. Like during Eid days,
National days etc. The list of the employees as per their
shifts are as following:
2.1.2.1.1. Shift-1. 331 Employees
2.1.2.1.2. Shift-2. 193 Employees
2.1.2.1.3. Shift-3. 185 Employees
2.1.2.2. A total of 150 Questionnaires were prepared containing 35
total questions. Later one question was removed and 34
were taken for the analysis. The conduct was carried out
in all three shifts to assess all employees working at
different timings. Out of total distributed 150
questionnaires, 113 forms were returned, but 7 of these
were either incomplete or double entries were made by the
employees thus removed from the analysis.
2.1.2.3. The sampling was Convenience Sampling.

Data Collection Tools / Instruments: Multiple tools were used:-2.2.1. HR Manager was interviewed through a structured questionnaire.
The questionnaire and answers are attached at Annex A.
2.2.2. A prepared questionnaire (attached at Annex B) was conducted
from employees.

2.3. Reasons. Multiple tools are selected for the reasons below:
2.3.1. The basic information was obtained from HR Manager through
structured interview.
2.3.2. Through questionnaire from employees the data was collected to
assess their satisfaction level due to support of the organization.
2.4. Subjects / Participants: Following are the subjects for this project: -
2.4.1. Warid Telecom Main Office Lahore has 709 employees working
2.4.2. Total 150 Employees were selected for survey
2.4.3. Total 113 Employees responded to the survey.
2.4.4. Seven questionnaires were destroyed due to double entries / blank
answers.
2.4.5. A total of 106 responded out of 709 employees (different pay scale
levels) of the Head Office of Warid Telecom in Lahore.
2.4.6. Sampling was through convenience sampling (random selection) of
available employees on 27 July 2011 in the head office.
2.5. Data Processing, Analysis and Interpretation:
2.5.1. The data collected was coded for processing in Excel Worksheet in
Microsoft Office.
2.5.2. The forms were categorized as per pay scales.
2.5.3. Negative questions were inversed while coding them.
2.5.4. Correlation, and Mean techniques are used to analyze the data.
2.5.5. Questionnaire Layout. Questionnaire (Annex B) is designed to
get data on the identified variables. The questionnaire includesclosed ended questions for variable based question. The
questionnaire was based on rating scale.

2.7.2. Individual Champ/ Top Position. Gets Rs. 7000 PM for
following year.
2.7.3. Promised pay before each 1st
of the month.
2.7.4. Handsome Commissions paid for target oriented assignments.
2.7.5. Best performers of the month are taken for excursion trips and
entertaining events.
2.7.6. Special raises for individuals performing dedicatedly.
2.7.7. Best performance is recognized through Monthly News Letters.
2.7.8. Support available for the employees as a package of Warid Cell
phone on very low or marginal cost.
2.7.9. Some petrol is also promised to the managers on monthly basis,
other than salary.
2.8. Analysis of the Data. Analysis from the data has been carried out in two
different styles. Firstly; the data is analyzed through categorizing all
employees in their respective Salary Classes, Secondly; an overall
assessment is carried out to see overall impact of two variables. The

2.8.1.1. The score of Satisfaction part questions is 69.8 out of
85 (4.1 out of 5) (mean), which is 82.1%, and higher
side, therefore safely it proves that these employees
are highly satisfied.
2.8.1.2. The score of POS part questions is 71.5 out of 85 (4.2
out of 5) (mean), which is 84.1%, therefore safely it
proves that they have perception of existence of
organizational support.
2.8.1.3. As per above the correlation between two factors job
Satisfaction and Perceived Organizational Support is
Negative for this salary class. Therefore, NO
correlation exists between two factors for these
employees of Warid.
2.8.1.4. The satisfaction factor is independent of POS factor
for this class.
2.8.1.5. Non existence of POS in this class is probably due to
following reasons:

(mean) out of 85, which is 71.6% and towards higher
side, therefore safely it proves that they have
perception of existence of organizational support.
2.8.2.4. When compared with those with Salary over PKR
100,000, it also reveals that perception is lower than
them.
2.8.2.5. As per above the correlation between two factors job
Satisfaction and Perceived Organizational Support is
Positive for this salary class. Therefore, a correlation
exists between two factors for these employees of
Warid.

2.9. Summary. A summary of the analysis is presented as following:
2.9.1. Analysis Summary.
2.9.1.1. The job satisfaction level of employees in Warid
Telecom (Pvt) Ltd is high.
2.9.1.2. As per the interview of the HR Manager, the support to
employees exists in shape of incentives, salaries,
recognition, promotions and entertainment etc.
2.9.1.3. The employees also have high perception of
organizational support to them in positive.
2.9.1.4. POS is constant factor for all salary classes less over
PKR 100,000 class.
2.9.1.5. The organizational support has positive effects on the
employees’ job satisfaction for the lower salary classes
whereas it’s not affecting the higher salary classes.
2.9.1.6. Job satisfaction is a dependent variable on POS in
Warid.
2.9.1.7. The system of the Organization is crystallized and
supporting.
2.9.1.8. The high (above PKR 100,000) salaried employees
were found more satisfied as compared to other
categories, and the job satisfaction remains an
independent variable of POS. Refer to Annexes A-F
for details.2.9.1.9. Satisfaction level is constant for salary classes Up to
PKR 75,000 and PKR 50,000 whereas it increased in
Top Salary class and even lowest class. This has
different reasons, out of scope of study so is ignored.

2.9.2. Recommendations for the Organization
2.9.2.1. There are a number of individuals who have shown
negativity during this survey through their feedback.
The Organization may like to introduce them in details
with the privileges and the support being provided by
Warid Telecom (Pvt) Ltd.
2.9.2.2. Employees’ feedback may be made a regular feature so
that Organization can measure both factors on annual
basis for better improvements.
2.9.2.3. The internal office atmosphere is too tensed and tight
as apparent from breaks and monitoring. There is a
need to review the system, involving the employees in
process.
2.9.2.4. Since the satisfaction level is high in the lowest salaried
class (PKR 25,000) thus they may be given more
chances to improve their professional outlook and
performance.
2.9.2.5. There is a need to identify the reasons of negative
correlation between two factors (Satisfaction and POS)
in the highest salaried class. A separate study is
recommended for the purpose.

LIMITATIONS
3. The important conclusions, recommendations and limitations are as following:
3.1. Conclusions
3.1.1. Higher salaried class in the Warid Telecom (Pvt) Ltd are highly
satisfied from their job as compared to the lower salaried
classes.
3.1.2. Overall the employees in all categories in Warid Telecom (Pvt)
Ltd are highly satisfied with their job.
3.1.3. Warid telecom has organized the Organizational Support in
logical manner, in shape of incentives, salaries, recognition,
promotions and entertainment etc.
3.1.4. The employees feel strong with Perceived Organizational
Support in the lower salaries classes.
3.1.5. There is a negative correlation of two variables in the highest
salaried class thus job satisfaction is independent of POS for
that class.
3.1.6. The organizational support has positive effects on the
employees’ job satisfaction, in Warid Telecom (Pvt) Ltd for all
salaried classes less top class i.e. over PKR 100,000.
3.1.7. A clear system of the Organization support exists in Warid
Telecom (Pvt) Ltd.
3.1.8. Top salaried class is strongly satisfied from their job as
compared to the other all salaried classes.
3.1.9. Warid has a considerable strength of employees in salary class
up to PKR 50,000, who are well trained and experienced for the

organization, but their POS is low with less correlation of two
variables.
3.1.10. Conclusions from Interview of HR Manager (Annex A):
Some of the important conclusions are as followings from
interview of the HR Manager:
3.1.10.1. Warid has clear system to evaluate performance.
3.1.10.2. All organizational support is based on performance
of the employees.
3.1.10.3. Warid’s working is also based on teams.
3.1.10.4. Warid has good system of transparency in working
evaluation of the employees.
3.1.10.5. Warid has no system to gauge the level of
satisfaction of its employees.
3.1.10.6. There seems no feedback system working for
employees.
3.1.10.7. Warid has very strict system of breaks and working
environment. Biometrics system is used for all
employees for check in / out times.
3.1.10.8. HR Department is contended about the satisfaction
level of employees.
3.2. Recommendations
3.2.1. Salary Class up to PKR 50,000 category has less dependence of
job satisfaction on POS as compared to other classes, thusWarid may review organizational support for this class for even
better promised performance.
3.2.2. There is no feedback system for the employees in the
Organization nor does the Organization conduct any survey for

employees satisfaction, which is needed to be done at least once
a year through professionals.
3.2.3. Employees’ feedback may be made a regular feature through a
suggestion box so that Organization can measure both factors
for better improvements in light of employees’ feedback .
3.2.4. Tight and stressed schedule of employees may also be reviewed
by the Organization for better environment.
3.2.5. Warid Telecom should also consider the courses abroad on
performance basis in respective fields for all classes.
3.3. Limitations. There were some limitation faced which are listed below:-
3.3.1. The time was short to conduct this survey. If an interaction with
the company being surveyed is established and observation is taken
for days, same survey can have better results with more concrete
recommendations.
3.3.2. This survey was conducted within 24 hours (one day), thus
interaction was too less and short.
3.3.3. The companies do not trust students and outsiders thus they do not
allow access to their database. The major anomaly in the survey is
that it is based on interview and no document is available to
support the findings.
3.3.4. Preparation for survey needs more than one week time, including
preparation of questionnaires, taking and fixing time with target
organization, coordinating with managers for their availability etc.
This whole process was missing a little in the survey.
3.3.5. Employees need to be explained the questionnaire and guided once
to fill. This could not be done as all of them were busy and some of

them destroyed the forms with wrong entries, non serious attitudes
and unwillingness to respond to an outsider.
3.3.6. Some of the questions remained unanswered in interview of HR
Manager which could be included for better picture of Job
Satisfaction and support available.
3.3.7. Official commitments of service also restricted time availability for
the conduct of study.
3.3.8. Scope of the Study:
3.3.8.1. The study was confined to one Operator (Warid Telecom)
in the Telecom Industry due to unwillingness of any other
company to allow the conduct of survey.
3.3.8.2. The survey was focussed around Job Satisfaction and
Perceived Organizational Support as topic dictates.

The interview was conducted informally, on 27 July 2011; however all the
questions were answered.
1. Question-1. What is the strength of the employees here in your office?
Answer:

Answer: It is simply based on their performance, including their
attendance, and report by their supervisor.
3. Question-3. How do you carry out appraisals?
Answer: It is based on the reports and then prepared by the Managers
of respective departments.

Answer: We have the observations through electronic means, report
by the supervisors and managers. The performance is
gauged on scoring method for which we have complete
system to follow. The report is compiled on monthly basis
declaring “Champ of the Month” and then his/ her name is
published in our News Letter.

Answer: We have the working teams. All teams have a team leader
and the work is assigned to the teams accordingly.
6. Question-6. How Warid Telecom supports the employee for better
motivation, in your opinion?
Answer: We have a system of support:
a. Team Top position is declared annually. Each member
of the team is awarded Rs. 7000 PM in addition
b. Individual position is declared as Top Position of the
Year, or Champion of the Year who is also awarded Rs.
7000 PM for following year.
c. So a person in our company has a chance to earn Rs.
14000 PM if competes well.
d. During the 2½ years recession period of whole country
when there are our competitors who could not pay the
salaries of their employees and finally went for
downsizing of their organization, our company faced no
problems. Every employee gets his / her salary
guaranteed before each 1st
of the following month.
e. Handsome Commissions are paid on achieving targets
by the employees.
f. We also have arrangements for entertainment for our
best performing employees. On recommendations of the
Heads of Departments, a team each is selected. The

performance based selected teams are taken for an
excursion trips, entertaining events or outside the city.
g. Special raises are also given on performance basis for
the employees producing constantly good results. These
rates are not fixed and decided on performance of the
individuals.
h. Managers and many others get petrol for their cars/
conveyance at different scales.
i. All employees are given very low cost cell numbers
with a limit that is never used optimum by them.
7. Question-6. Does Warid also send or post their employees out of
Pakistan for better incentives on performance? Even
courses may be given for employees basing on their
performance?
Answer: No. Warid has nothing of this kind. However, when
requirement is felt, managers of concerned departments are
selected for the training abroad. Like technical training in
Engineering Department, a special training for new switch
board or new technology etc. Such activities are not based
on performance but the training is planned for essential
managers or technical persons who are later required to
work in that field. These are planned inside and outside
country both depending upon its availability and company’s
requirements.

8. Question-8. How transparency is assured while selecting the best
performers?
Answer: Initially there were some issues we faced in selection of
people. However, later we have also shifted to manual
records keeping for this activity. The system is now
matured and working well. For last four years I have not
received a single complain. Only one complain was
launched which was rejected after complete assessment as it
was found to be incorrect. The employees also feel very
confident of the system in vogue.

Answer: I am sure that it is at highest level. People are happy and
working best. We did not conduct any study; rather we also
do not allow such activities in our offices.

much relaxation is available for them during their working
hours?
Answer: We have eight hours shift for our employees. In each shift,
they have one 20 minutes break for lunch and two 10
minutes breaks for natural calls or smoke etc. Rest their
working is observed on the screens by the managers. In/out
timings are noted through the biometric scanners while
entering the office.
