Dr. Glen Johnson Receives Veterinarian of the Year Award

The Wisconsin Veterinary Medical Association (WVMA) awarded Dr. Glen Johnson of Reedsburg, the WVMA Veterinarian of the Year Award at its 97th Annual Convention on Friday, Oct. 12.

Colleague and friend, Dr. Dave Rhoda, Evansville, presented the prestigious award.

Dr. Rhoda describes Dr. Johnson as committed, practical, logical, and passionate.

“I met Glen through his work with the WVMA and was impressed with his commitment to continuing education, to advancing the image and professionalism of the veterinary profession, and his quiet demeanor which was always focused on reaching solutions for difficult issues,” states Dr. Rhoda.

Dr. Johnson graduated from Michigan State in 1976. He currently practices at Reedsburg Veterinary Clinic as a large animal practitioner.

While being involved in the WVMA, Dr. Johnson has served on the Residue Task Force, Best Practices Committee, Dairy Welfare Subcommittee, and VE Rules Subcommittee.

“Our recipient has served ably on all the most difficult, complex, and controversial issues that face food animal medicine,” says Dr. Rhoda. “These include animal welfare, judicious use of drugs in food animals, and how to supply compassionate care of animals that are contributing to society as a food supply.”

“His service to the profession has been diverse and time consuming, which is everyone’s most treasured resource. Glen also has volunteered his time and expertise with UW students by serving the UW School of Veterinary Medicine through the years in sharing his work with the dairy production medicine dairy comp students and the dairy science department milk quality programs,” Dr. Rhoda adds.

Most recently, Dr. Johnson served as the District 5 Director of the Association of American Bovine Practitioners, representing Wisconsin, Illinois and Indiana.

This past month I had the good fortune of attending the WVMA convention where I assumed the role of your President. The keynote speaker at the convention was Mike Staver who recently released a book entitled “Leadership isn’t for Cowards.”

I found his message on leadership and dealing with stress compelling. It seems appropriate that my first column as the newly installed “leader” of the WVMA should address the topic of leadership and its role in our profession.

There is little doubt in my mind that exceptional veterinary practices have outstanding leaders at their foundation. What is not intuitive to most, is that veterinary practices require outstanding leadership from a large number of team members in a variety of positions. It is simply not enough to have a strong practice manager, owner or lead veterinarian.

Effective teams require leaders at all levels and those leaders may not share one style or one set of characteristics. I also firmly believe that leaders are not born, but are developed through their choices and their ability to learn from those choices. I have discovered that leadership is not always easy and that some are not cut out to be leaders.

Being an effective leader often takes discipline and willingness to put respect in front of friendship. It means walking the walk and not just talking the talk. It means answering the bell at every moment of truth and doing so with skill, tact and honesty. It means not only knowing what is right but doing what is right—consistently.

In his book entitled “Good to Great,” Jim Collins explores the factors that separate successful companies from those that were unable to sustain success. Not surprisingly, one of the most important factors is what he coined ‘Level 5 Leadership’. Level 5 leaders “build greatness through a paradoxical blend of personal humility and professional will”. Furthermore, Level 5 leaders “look outside the window to apportion credit to factors outside themselves when things go well (and if they cannot find a specific person or event to give credit to, they credit good luck). At the same time, they look in the mirror to apportion responsibility, never blaming bad luck when things go poorly.

I embrace my leadership role in my practice and as the president of your organization. I encourage all of you to develop your leadership skills where needed and to focus on ways you can develop leaders in your practice. Leadership is not necessarily easy and it certainly requires courage.

At the October 10 WVMA Executive Board meeting, the board signed a memo of understanding with the American Veterinary Medical Foundation (AVMF), in regards to Partners for Preventive Pet Healthcare initiative, Partners for Healthy Pets. The WVMA will be supporting the initiative by sharing information and tools with you.

Partners for Healthy Pets is the face of Partnership for Preventive Pet Healthcare™, a committee of the non-profit, American Veterinary Medical Foundation, created to ensure pets receive the preventive healthcare they deserve through regular visits to a veterinarian. This alliance of more than 20 leading veterinary associations and animal health companies is committed to a vision of improved overall health for pets.

Partners for Healthy Pets offers tools and resources for veterinarians and veterinary clinics to enhance the overall vitality of pets and veterinary practices, the delivery of preventive healthcare services, and communication with pet owners about the value of routine care.

A foundation piece of this effort is a set of healthcare guidelines jointly produced

by the AVMA and the American Animal Hospital Association (AAHA). The AAHA-AVMA Canine and Feline Preventive Healthcare Guidelines identify all of the components of a comprehensive program of preventive care, serving as a valuable tool for both the veterinary practice team and the pet owner.

In 2013, Partners for Healthy Pets will launch a campaign geared directly toward pet owners that will help build awareness about preventive care and how important it is to overall pet health.

The ultimate goal of Partners for Healthy Pets is to improve the overall health of our pets by building knowledge and strengthening the relationship between veterinarians and pet owners.

The WVMA’s 2013 Winter Retreat, March 1-3, will be utilizing and training our members and their clinic staff on these news tools. The trainer will be Jessica Goodman Lee, one of the individuals hired by the partnership to help develop the tools and resources.

As most veterinary practices are well aware, clear and effective personnel documentation is extremely important both to communicate effectively with employees and to defend against potential employment claims. Two of the most important types of personnel documents are job descriptions and performance evaluations. This article will briefly review both of these types of documentation.

All veterinary practices should create, review and regularly revise a job description for every position in the organization – from your Receptionist to the Veterinarians. It is imperative that job descriptions, at minimum, identify the position’s specific essential functions of the job. Job descriptions containing the essential functions can be beneficial to every stage of the employment relationship from hiring to firing. For example, a well written job description can help facilitate an employer’s inquiry about an applicant’s ability to perform both marginal and essential duties. They can likewise be used to explain to an employee the basis for a termination when job duties are not being met. Indeed, well written and updated job descriptions can be important evidence in successfully defending against discrimination claims, exempt status challenge claims under federal and state law, and workers’ compensation claims.

The Americans with Disabilities Act (“ADA”) prohibits direct inquiries about an applicant’s medical background until an employer extends the applicant a bona fide conditional offer of employment. However, the ADA expressly provides that in determining the essential functions of a job, some deference will be given to job descriptions if they are prepared by the employer prior to applicant interviews. As such, job descriptions must be prepared prior to filling a position, not after.

The job description should be carefully reviewed by management, prior to establishing it is a final document. Ideally, someone with human resources experience should review job descriptions in concert with management and supervisors.

Also, it is extremely important that job descriptions be reviewed for possible updating at least once each year and/or when the employer knows that a particular position has been modified in some manner. Outdated job descriptions can create practical and legal difficulties for an employer. The key point is that when job duties change so must job descriptions.

Finally, secure from the employee a signature and date of signature on the job description at the time of hire, each time the job description changes and/or when the employee is assigned to a new position.

In regard to performance evaluations, simply put, a veterinary practice will suffer if honest and accurate performance evaluations are not performed on at least an annual basis. Performance evaluations are not just optional, they are essential. In order to make appropriate decisions about pay increases, promotions, demotions and even terminations, performance evaluations must be conducted on a regular (at least annual) basis and most importantly must be an accurate summary of performance.

Businesses can be harmed by “sugar-coated” performance evaluations. Oftentimes, an evaluation is prepared in a manner that avoids confrontation with the problematic employee. Such misleading evaluations not only will hurt the business by allowing “under performers” to continue in their positions, but such documentation can also be very difficult to explain if an employment law claim arises. For example, if a clinic’s defense rests on poor performance by the employee, but the evaluation was “sugar-coated” in regard to the claimant’s performance, it will be exceedingly difficult to explain this discrepancy to a judge, jury, investigator or arbitrator.

Three key points of emphasis regarding performance evaluations are:

• It is extremely important to develop a formal, structured evaluation process that all employees understand.

• It is recommended that the performance evaluation include both an objective (numerical scale) as well as a subjective section for evaluating the employee’s strengths and/or weaknesses.

• The focus of a performance evaluation is always to improve the employee’s work performance, not just pointing out weaknesses in the employee’s performance.

Finally, again secure the employee’s signature and date of signature on each performance evaluation. If the employee refuses to sign, write on the document “Presented to Joe Smith on December 20, 2012, but refused to sign.” The individual presenting the performance evaluation should also sign and date it.

PRESIDENTIAL AwARD Out-going WVMA President, Dr. Bob Klostermann, presented Dean Daryl Buss with the Presidential Award. As an ex –officio member of the WVMA Executive Board, he has provided grounded, thoughtful advice that has served the members of the WVMA well. He has skillfully bridged the gap between the WVMA membership and the School of Veterinary Medicine’s charge to teach students and develop research. He respected WVMA practitioner’s point of view and helped us shape public policy and initiatives that were good for the entire profession in the state of Wisconsin. This spilled over regionally with Heartland group, nationally and internationally with the association’s on which he served. His interactions on all of these areas of organized veterinary medicine gave the WVMA, the school and ultimately the state of Wisconsin a stellar reputation.

“All of his service has helped us develop and maintain an excellent state association which has furthered the veterinary profession in the State of Wisconsin. Having personally been at Daryl’s original Search Committee Interview and 18 years later at his last WVMA meeting he has always impressed me with his professionalism and high regard for organized veterinary medicine. MERITORIOUS The Meritorious Service Award is given to veterinarians in recognition of their service, commitment, and contributions specifically to the WVMA and organized veterinary medicine.

Since joining in the WVMA, Dr. Chris Snyder has been an active member of the WVMA Professional Education Committee, currently serving as chairperson.

As chair and member of the committee, he has been an instrumental leader for our small animal wetlabs. Over the past two years, out-of-state interest in the labs increased significantly.

Dr. Snyder is a clinical assistant professor of surgical sciences at the University of Wisconsin School of Veterinary Medicine and is a vital liaison between the WVMA and the school. He is also a diplomate of the American Veterinary Dental College.

Dr. Mark Thompson has been an active member of the WVMA since joining in 1996, serving on the WVMA Executive Board and numerous committees including the Convention Committee, Public Education and Marketing Committee, and Awards and Recognition Committee.

He is currently serving as chair of the Veterinary Technician Advisory Committee. He has a special passion for certified veterinary technician utilization encouraging their full-potential use by fellow veterinarians. Recently, he created a veterinary technician utilization video which is featured on the WVMA website.

Dr. Mark Thompson owns Country Hills Pet Hospital with two locations in Fond du Lac and Eden.

50 YEAR AwARDS Fred Born, DVm - Dr. Born graduated from the Michigan State University College of Veterinary Medicine in 1962. Prior to his retirement in 1998 from veterinary practice, Dr. Born practiced mixed animal medicine for his first nine years and then specialized in small animal medicine for the duration of his career.

He says much has evolved in the practice of veterinary medicine, including when most veterinary practices were run by a single veterinarian. He remembers a special cooperation and sense of community among different practices. Dr. Born recalls raising his large animal call charge from $4 up to $5, and a fellow veterinarian telling him, “You are going to put these farmers out of business!”

Dr. Born’s fondest memories throughout his years of practice include the people and clients who helped his practice grow and become successful. He still enjoys seeing the community members he has served around Fond du Lac.

Dr. Born has served in numerous roles in the WVMA. He served as chairman of the WVMA Historical Committee for 25 years. Dr. Born established the WVMA Veterinary Museum at the Galloway House & Village in Fond du Lac in 1977 and remains the museum director today. He was a member of several WVMA committees, was the recipient of the WVMA Veterinarian of the Year Award in 1977 and WVMA Meritorious Service Awards in 1971 and 1988. He is previous president of the Wisconsin Equine Practitioners Association and the Northeastern Veterinary Medical Association. Most recently, Dr. Born created a PowerPoint presentation for the Vet2011 Organization in Lyon, France which was seen worldwide. Dr. Born and his wife, Joyce, live in Fond du Lac.

Bernard Easterday, DVm, PhD, DACVm - Dr. Easterday was instrumental in the development and establishment of the University of Wisconsin School of Veterinary Medicine and served as the school’s first dean from 1979-1994. He was named WVMA Veterinarian of the Year in 1979 and received the President’s Award in 1994. He has published more than 100 scholarly articles, as well as numerous chapters in different textbooks.

Dr. Easterday says much has evolved in the practice of veterinary medicine over the years. He remembers when solo practice was more popular. Today, group practice is popular, and Dr. Easterday also points out more specialties exist today than in the past. Teaching generations of veterinary medical students is among his favorite accomplishments.

Dr. Easterday graduated from Michigan State University in 1952 and received his PhD from the University of Wisconsin - Madison. He resides in Brooklyn, Wis. with his wife, Charlene.

Whayne Hill, DVm - Dr. Hill graduated from the Kansas State University School of Veterinary Medicine in 1962. Prior to his retirement in 1992 from veterinary practice, and 2011 from Wisconsin Department of Agriculture, Trade and Consumer Protection, Dr. Hill practiced mixed animal medicine for 12 years and companion animal medicine for 29 years. In addition to his professional veterinary career, Dr. Hill served 40 years in the U.S. Military.

Much has evolved in the practice of veterinary medicine throughout his career. He remembers when there was no formal radiological training. In addition, he says great advances have been made in biological understanding.

Dr. Hill’s fondest memories of practice include the day when the Animal Hospital of DePere, Inc. received its American Animal Hospital Association Member Hospital plaque. He also recalls when hundreds of his clients organized a surprise retirement celebration and presented him with a plaque reading, “With heartfelt appreciation for your patience, understanding, and compassionate care of our pets.”

Dr. Hill has served as president of the Northeastern Veterinary Medical Association as well as numerous committees. Within the WVMA, he served eight years as his district’s representative to the WVMA Executive Board, including six years as chairman. Dr. Hill was a member of several WVMA committees, including one providing encouragement to the Wisconsin Governor and Wisconsin Legislature to establish the University of Wisconsin School of Veterinary Medicine.

Currently, Dr. Hill and his wife, Mary Johnson, live in Utah where they are serving on a family history mission.
