Sell your skills while telling your tale chrono-logically

Functional resumes appear to make a lot ofsense for certain types of job hunters. The func-tional format eschews the conventional, reverse-chronological emphasis on a prior career path, andinstead breaks a person’s strength into functionalcategories, such as sales or managerial skills. Thisapproach has its greatest fans among job hunterswho don’t have nice, linear career paths to sell.Career changers and new college graduates areprime candidates to sell their skills, rather than pastexperiences.

But there’s a problem with functional resumes.A lot of resume readers — recruiters, headhunters,human resources folks and other agents of employ-ers — just hate ‘em. I mean hate ‘em enough tothrow them away unread. They mistrust them, scoffat them, even feel insulted by them. An absolute,automatic dismissal of any and all functionalresumes isn’t unusual, no matter how succinctlywritten and clearly formatted.

What’s going on here? Why this almost phobicreaction to a format that would seem to makesense? Apparently, there are two major concerns,one inherent in the functional resume format, theother in how people tend to use or abuse it.

How Candidates are Measured -

Start with a bit of human nature: When you’resizing someone up, you want to drive, not be driv-en. You want to measure people by your stan-dards, rely on your intuition and form your ownjudgements. Give away this control, the thinkinggoes, and suddenly you have to worry about beingconned, hyped or led around by the nose.

The content of a conventional, reverse-chrono-logical resume may contain all sorts of exaggera-tions, puffery, alluring alliterative adverbs andadjectives. But the context — the sequence andsetting in which all this content occurs — is prettyhard to fudge.

The job seeker’s career path usually answerssome crucial questions: Who trusted him before?How long did they trust him? What level of respon-sibility and title did they see fit to trust him with?Where did he go, when did he go there, and whendid his accomplishments take place?

If you use a conventional resume, skilledresume readers use a bit of intuition to make somepretty educated guesses about you accomplish-ments and motivations. They look at where youchose to start your career, the kinds of roles youdecided to accept, how quickly you appeared toadvance, how various employers saw fit to use you,the kinds of jobs you liked, why you made themoves you did and whether you were promoted orsent out to pasture.

Of course, all interpretation requires a lot ofmental gymnastics and reading between the lines,and it’s true that the art of skillful resume readingcan be hard work. Common sense might even sug-gest that functional resumes are more appealing,because they offer effortless reading. They mayappear to serve as a menu that reads, in effect,“Relax. Sit back. I’ll make it easy for you. I’ll makethe judgements about what’s important and lay it allout for you. All you have to do is decide what toorder from the menu.”

Yet, this is exactly the problem. Functionalresumes are inherently manipulative. That is, theyarrange information in a way the writer feels thewriter feels will display his strengths to best effect,not in the sequence they occurred out there in thedog-eat-dog working world. Whether or not the goalis to deceive or distort, the reader is apprehensivethat the entree he’s ordering from the menu maylook better in black and white than it will on theplate.

Sadly, it isn’t unusual for job hunters using func-tional resumes to completely omit all listings of theirwork histories, a tactic I regard as patently disas-trous. It immediately creates the inference thatsomething is being hidden: The six years inLeavenworth, maybe? The fact that you’re 63 yearsold? Resume readers are instantly primed to huntfor other tricks and anomalies.

A more common tactic among candidates is toconsign their career histories to the tail end of thesecond page...after they’ve forced the reader towade through the information they want to high-light.

This approach is passable, since the careerpath has to be in there somewhere, even if it’sweird and controversial. At least it’s off the frontpage. But still there’s some resistance among read-ers who feel like they’re being told what to think,rather than being allowed to form their own conclu-sions.

Look at Ina Funque’s adjacent resume, forexample (which by the way is a heavily disguisedexample of an actual resume and a decent exam-ple of the genre). On page one, ina lays out thebona fides she hopes will qualify her as a solid, pri-vate-sector chief financial officer. There are somesolid, objective-looking “proofs” of her expertiseand experience.

Then, back on page two, we see that, for thepast 24 years – her entire career – she’s worked invarious financial positions for a not-for-profit foun-dation. “Ah-ha!” the reader thinks. “Now, I knowwhy she used a functional format: She wants to getinto the big bucks of the private sector, and shewanted to downplay her current setting for fearshe’d be pigeonholed as a non-profit type and bescreened out.”

Ina’s taking a risk here. Will the reader reactmore negatively to her non-profit background or toher attempt to soft-pedal the issue?

To extend the restaurant metaphor a bit further,another problem with presenting the reader with abunch of mundane selections is that the formatdoesn’t suggest any priorities. A “senior financialexecutive,” such as Ina, may list a variety of skillcategories (management, cash management,financial planning and analysis, accounting andaudits, etc.) without suggesting her strongest suit.

Auditing is a staff function; management is aline function. Should I use Ina in a staff or linecapacity? Which is she better at? Which is shemore motivated to do?

The chronological resume addresses thesesquestions simply by suggesting that the job seek-er’s most recent position represents his highestlevel of competency, greatest level of experienceand current career direction.

Many functional resumes also are plagued bythe style in which they’re written, which oftenseems to be vague, coy or downright obfuscatory.We’ve all seen truly grim examples of lily-gilding.My favorite came years ago from the fellow whoclaimed “extensive marketing expertise on behalf ofa major multi-national manufacturer of transporta-tion-related products.” The interview revealed thathe sold snow tires at the local firestone outlet onewinter.

Troubles arise even when there isn’t an intent todeceive. For example, look at the first item in Ina’sresume and listen in on our parenthetical gut reac-tions:

“MANAGEMENT: Within significant budgetaryrestraints (How significant? How big was the budg-et?) met the financial operations challenges (Whatchallenges?) to accommodate the company’sgrowth (What company? When? In what capacitywere you doing this?)....”

The reader is crying out for a frame of refer-ence, a sense of context and historical perspectivethat the format just doesn’t provide. So, what’s theanswer? Should candidates bag functionalresumes altogether and rely solely on formats thatemphasize prior career paths? Proponents of thisconventional wisdom say stuff like. “A person’scareer path is never irrelevant, even if they’re mak-ing a major career change. In fact, it may help medecide if the career changer is running from some-thing or toward something.

While I don’t quite go that far, I feel strongly thatevery bit of bragging in interviews should contain aframe of reference (What level? What role? Whatsetting?) that anchors it to reality. I would have pre-ferred Ina’s first bullet to read something like this:

“Management” As vice president – finance ofthe Crewe Foundation, a provider of services forthe mentally handicapped, was responsible for allfinancial planning/analysis, auditing, accounting,cash management and treasury functions duringit’s growth over two decades from $8 million inassets to 73 million, from 480 employees to 2,650,

and from four branches in three states to 17branches in nine states.

See the difference? Now the information, stillexpressed in terms of nice, objective numbers, isframed in an operative context. My guard goesdown, my trust goes up, and we’re all a lot betteroff.

If you’re afraid that a functional format will drawnegative style points from the Russian judge, youmay want to try a hybrid format that can work well.It looks like a reverse chronological resume, butworks like a functional format.

Suppose, for example, that you can’t boast anice linear career path in one industry or setting.Maybe you’ve changed jobs often enough to sug-gest a lack of staying power or career focus.Perhaps some of your biggest successes cameearly in your career and your recent achievementcurve is flat.

The hypothetical resume of Rick O’Shay illus-trates how you might work around some career-path glitches. It’s pretty self explanatory. The pro-filed at the top provides a frame of reference –level, roles/ functions, settings – so the reader getsa global view of the product.

The main formatting device is to create a sec-ond section, called, “ Selected Career

Accomplishments” or “Relevant Achievements”That highlights the strengths you want the reader tofocus on first. These can be written in any order,but bear in mind that human nature usually oper-ates on a “biggest first, least last” principle.

Each of the bullets you include in this section(no more than five or six) should suggest what youdid and where and in what capacity you did it. It’simportant that at least the first item of a chronolog-ical history – your most recent job – appears on thefirst page, so the reader doesn’t worry that he’sbeing asked to read a functional resume.

In the selected career accomplishments sec-tion, your job descriptions should be more descrip-tive than on the following page, where jobs are out-lined chronologically. You could even limit yourpage two listings to employer, title and dates if itdoesn’t make the page look too sparse.

You might notice that the profile and selectedcareer accomplishments sections or Rick’sresume, taken together, are nothing more than amini-functional resume. And that’s exactly thepoint. You can use this format to persuade readersto see the product you want to sell without rousingtheir suspicions. All parties stay calmer, and youhave a better chance of eliciting the comment, “You know, we really should be able to find a way tomake use of your diverse background.”
