Events that moved and shaped the HR industry in the year 2020

“2020 is the year of staying alive and not a time to dream or plan,” summarised Alibaba Group co-founder Jack Ma.

The unprecedented events triggered by COVID-19 lockdown impacted work, workplace and workforce equally, altering the relationship between employees and employers overnight. Forced furloughs, business shutting down, cost-cutting made headlines as businesses struggled to find ways to ‘work from home’.

Work from home, e-meetings and digital mindfulness are the new corporate buzzwords.

Here’s a sneak peek of what kept the corporate India and professionals at their toes through this year:

2020 will be best remembered for ensuing ‘new normal’ at workplac-es. The COVID-19 pandemic changed the dynamics of the employee and employer relationship and the focus shifted from employee engagement to employee experience. Companies were keen on adopting integrated ap-proach to meet the business expec-tations - at the same time setting up new policies for their workforce.

TimesJobs conducted a survey among HR professionals working across diverse industry verticals to understand their hopes from 2021. The survey titled ‘How does Corpo-rate India envisage 2021?‘ received responses from 1,376 HR managers. The survey findings are compiled by Shivangi Chakravorty.

Organisations plan to work remotely on permanent basis; Professionals in IT support and operations likely to resume office

The TimesJobs survey findings reveal that more than 42% of the organisations plan to work remotely permanently. Almost 40% respon-dents stated that they plan to call em-ployees on alternate days once work from office resumes. Only a marginal number of respondents – 18% - said

that they would completely revoke the work from home (WFH) policies.

Among those who stated that they would be working from home perma-nently, around 50% asserted that they plan to work remotely for next 1 year. As many as 23% respondents said they plan to work from home for next 5 years. Whereas, 20% of the earli-er respondent group said that they would practice working remotely for the next 2-3 years.

The survey ‘How does Corporate India envisage the year 2021’? asked the HR professionals to rank the top five functional domains where em-ployees would resume work from of-fice in the first go. Here are the results:

1. IT support 2. Operations 3. Production 4. Sales 5. Human Resources

Corporate India to hire actively in 2021; talent demand for AI, Data Science and Business Analyst job roles to grow

The TimesJobs survey quizzed the HR professionals on how they envisaged the hiring scenario for the coming year? A majority (43%) of them said that their organisation would hire actively in 2021. As many as 35% of the survey participants stated that their company would hire moderately, followed by a marginal number of respondents who said their firms would hire only for niche job roles.

The survey also asked the respon-dents to indicate job roles that would

be in demand in 2021? The survey re-sponses indicate that the top five job roles for the coming year would be:

1. Artificial Intelligence 2. Data Science 3. Customer Service Specialist 4. Business Analyst 5. Financial Analyst

The survey ‘How does Corporate In-dia envisage the year 2021?’ revealed that 69% of the companies would hire employees on permanent basis, while 31% organisations would hire candi-dates on contractual basis only. The survey questioned the HR profession-als if they will rehire the employees who were laid off due to COVID-19 pandemic crisis. Surprisingly, 85% of the HR managers said ‘yes’.

As per TimesJobs survey, more than 85% HR professionals plan to hold appraisals in 2021. Out of these, a majority (43%) of the respondents said that they could roll salary hikes in the range 20%-25%. Next 13% re-spondents said that would offer a hike between 25%-30% to their employ-ees. Only a marginal number of the survey respondents claimed that their organisation would roll out appraisals ranging between 30%-35%.

Companies to hire women employees in higher numbers to enforce inclusivity at workplace; equal pay for equal work to be the motto for 2021

Amid remote working, inclusive hiring became one of the primary concerns for most corporates. In theTimesJobs survey also, a majority (60%) of the HR profes-sionals claimed that they plan to hire women employees in higher numbers to boost diversity at their workplace. Almost 26% respondents revealed that they plan to hire candidates from LGBTQ community to strengthen their agenda of inclusive work culture in the next year. Only 14% respondents stated they would hire specially-abled profes-sionals to fuel their diversity agenda. The TimesJobs survey asked how the corporates prepared to boost gender disparity at their organisation? Around 45% respondents claimed that they would resort to ‘equal pay for equal work’ to ensure parity at workplace.

Almost 25% respondents said that they plan to enforce a holistic engagement plan to include women, LGBTQ and disabled employees. Whereas, 20% of them stated that they plan to increase the representation of women at senior leadership.

Achieving work-life balance essential to address issues related to employee well-being

Employee well-being took the center stage ever since India Inc. started en-mass remote working. Issues related to work-life imbalance and digital distress became talk of the boardroom circles, which forced corporates to rein-vent and restructure their well-being programs.

TimesJobs asked the survey respondents to rank the top three measures that will help to strengthen work-force mentally and emotionally. A majority (32%) of the respondents voted prioritisation of work-life balance at workplace. Practices such as one-on-one discussions on mental health, enabling virtual mindfulness sessions, were voted as the second and the third measures that companies would take up to help their workforce, both mentally and emotionally.

Survey participants were asked about the key factors that will be crucial for companies to become the ‘employ-er of choice’ in the future. The outcomes are:

- Around 28% respondents stated the companies will have to strengthen the atmosphere of trust to become the employer of choice

Best practices to adopt to boost employee experience in 2021

2020 will be remembered as the year of WFH. This year has led to the disruption of conventional business practices and brought innovation to the forefront. Issues related to employee productivity, employee well-being, diversity, made the corpo-rates think out-of-the-box, reinvent and restructure themselves as per the new business ecosystem.

The TimesJobs survey asked India Inc. about the best practices they will adopt to enhance employee experi-ence at their workplace. Here are the big takeaways:

Employee Productivity: A majority (25%) of the respondents stated that they plan to set the right expecta-tions from the employees and com-municate those effectively. Almost, 21% respondents asserted that they plan to restructure their rewards and recognition policies to best acknowl-edge the employee efforts.

Nearly, 16% HR professionals stated that they will be fostering employee well-being. 15% survey participants claimed to enhance employees pro-ductivity to increase the employee accountability for their tasks, followed by those individuals who would undertake other measures such as

tracking individual progress, usage of project management tools, etc to help employees to stay productive while working remotely.

Talent acquisition: More than 40% re-spondents revealed that virtual hiring will be an integral process of talent acquisition. Investment in job portals will surge to acquire the best avail-able talent, as per 19% survey par-ticipants. Nearly, 17% respondents stated that they would adopt other channels of recruitment - for instance social media - to hire talent in 2021.Diversity and Inclusion: Around 25% hiring managers said that they will boost workplace culture to make it more inclusive. This includes, writing neutral job postings to attract talent. Almost 22% respondents would pre-fer conducting a diversity hiring audit every week. 19% respondents stated that they would hire candidates from diverse background at senior leader-ship positions.

Rewards and Recognition: A majority (27%) of respondents want to review their employee rewards and offer more opportunities for professional

development. As many as 23% HR professionals plan to restructure their policies as per the employee needs. Nearly, 18% of them said they will start recognising their employees on public platforms.

Conclusion As we bid adieu to one of the most difficult and disruptive years of this millennium, its important to imbibe a few critical learnings as we step into the new year. It’s been a year of learnings and reinvention as professionals and as corporates too.

This year uprooted some old age practices and set some new ground rules for the businesses to operate. One of the greatest learnings for organisations have been that the physical presence of employees is just the psychological need and being agile and flexible is the key to survival.

On the professional front it made us realise that the entire world can be our workplace and there is constant need to upskill and reskill oneself to stay ahead of the competition.

Although, most of us have suc-cessfully transitioned into the new normal, and some are still managing to adapt the norms of new reality. Amid all these alterations we are once again set to welcome the New Year with the hopes of unleashing new opportunities and setting new standards of work at our workplac-es.
