2015/16 INDIA SALARY & EMPLOYMENT OUTLOOK
Hiring activity in sales and marketing is strong, with 89% of respondents expecting to grow their team’s headcount over the next year. This is bolstered by a positive economic sentiment which has been driven by the promises of a new government. While many of these promises are yet to be realised, there is still a lot of positivity though this will wane should these promises continue to go unfulfilled.
Much of this hiring activity is being driven by a boom in the e-commerce sector, which is experiencing high levels of funding and investment by venture capital and private equity firms. This has led several global and blue-chip Private Equity firms to invest in e-commerce endeavours where previously they were avoiding investment in this sector, and we anticipate these aggressive levels of investment to continue, primarily in ancillary service providers and support functions such as delivery, logistics and payments.
With more and more players entering this space, we’re seeing competition for talent increase at a time when many organisations have been allocated very tight recruitment budgets. This has led to recruitment and hiring becoming a major challenge in e-commerce, with a number of roles being filled with talent poached from the consumer goods sector. We expect excitement to reduce in the e-commerce segment as firms consolidate with larger players after reaching desired valuation and smaller or cash-strapped firms seek out mergers and acquisitions.
We’ve also observed healthcare organisations increasing headcount as they look to expand their presence in the Indian market. We are seeing new entrants in this space, who are bringing with them new opportunities, while the industrial & engineering sectors are poised to start recruiting in large volumes, thanks to government policies bolstering the infrastructure sector. However, these sectors are heavily dependent on both FDI and the government, and any change in policy or priority has the potential to alter this.
Despite being the largest sector, consumer goods is experiencing low growth and most hiring activity is centred on backfilling existing roles, though we expect to see this sector bounce back to mid-growth in the second half of this year and into early 2016.
The types of job function and skills that we are seeing strong client demand for currently include: trade and customer marketing; digital marketing; customer service and consumer relations; retail operations and business development and key account management for industrial businesses.
In order to attract talent with these highly sought-after skills, employers will need to offer competitive salaries with clear career progression as well as training and development opportunities. Companies will also need to shift their mindset and move away from evaluating candidates based on their years of experience or batch parity and start awarding roles to the most deserving candidates.
We are consistently seeing that opportunities for career progression and development are the most important factor in attracting and retaining top talent. We also see a lot of willingness amongst employees - particularly younger managers - to move roles when there is the slightest chance of a better opportunity and fast tracked career progression. Companies are advised to make very clear the opportunities for career progression when trying to source talent for a role.
We’ve also seen a noticeable increase in the occurrence of counter-offers made to employees as a means of retaining talent, with many organisations under pressure to keep their hiring and recruitment costs down. Financial rewards, strong company culture and structured career progression remain the main talent attraction and retention strategies used by organisations.
